What Problem Were We Solving?

A US-based biopharmaceutical company with 8,000+ employees across 14 countries was struggling with a fragmented, paper-heavy onboarding process. New hires were required to spend up to 12 weeks working through binders of Standard Operating Procedures (SOPs), compliance manuals, and product training guides — most of which were outdated, inconsistently delivered, and difficult to track for regulatory purposes.

The result was alarming: knowledge assessment pass rates hovered at 51%, re-induction requests were increasing, and the HR team was spending over 3,000 hours per year facilitating face-to-face induction sessions. With a growing headcount across the USA, India, Germany, and Australia, scaling the existing model was simply not viable.

The company's L&D VP approached Creativ Technologies with a clear mandate: modernise onboarding, achieve regulatory compliance confidence, and reduce the time-to-productivity for every new hire — without disrupting ongoing operations.

The Strategy Behind the Solution

Creativ Technologies began with a structured Training Needs Analysis (TNA) workshop involving HR leads, compliance officers, and departmental heads across three continents. We mapped 127 individual learning objectives against Bloom's Taxonomy levels — identifying which required simple knowledge transfer (microlearning), which needed application practice (scenario-based modules), and which demanded assessment validation (SCORM-tracked quizzes).

The instructional design team then developed a modular learning architecture — a 5-stage journey spanning Company Culture, Role-Specific Compliance, Product & Process Knowledge, Safety & Quality Systems, and Team Integration. Each stage was designed as an independent learning block to allow role-based pathway customisation.

All content was developed using Articulate 360 with AI-assisted narration, reducing voice recording costs by 62% and accelerating production timelines. Modules were built to SCORM 2004 and xAPI standards for integration with the client's existing Cornerstone OnDemand LMS, with bilingual support in English, German, and Mandarin.

What We Built & Delivered

47 microlearning modules were developed and deployed — each averaging 6–9 minutes in length, built on a visual-first storytelling framework. Complex SOPs were converted into animated scenario journeys. Compliance requirements were wrapped inside branching decision trees where learners experience real-world consequences of correct and incorrect procedural choices.

A custom onboarding dashboard was built inside the LMS — providing HR teams with real-time visibility of every new hire's progress, assessment scores, and completion status across all locations. Automated certification and gap-analysis reporting replaced manual tracking entirely.

A phased pilot with 200 new hires in the US and India was used to validate the learning architecture before global rollout. Feedback scores averaged 4.6/5.0. Minor module refinements were made before the full 14-country deployment within the 16-week project timeline.
